The First Year Teaching: The self-discipline approach to classroom management

As your journey as a teacher starts to finally take shape, you will find that there is no single method to use to manage a classroom effectively. As different situations arise, you will discover that different approaches need to be taken. The root of the problem should be the key factor in deciding on which approach should be utilized.  Many teachers find that self-discipline approaches work the best for their students and there are several different sub-versions that you may find work the best for your particular classroom. The self-discipline approach is based on the belief that students are responsible individuals who can assess and correct their own misbehavior, and that teachers and students have trusting relationships built on respect. With its self-governing style, the self-discipline approach has four models:

Reality therapy

Developed by psychiatrist William Glasser in the 1960s, reality therapy is used to guide students in becoming responsible individuals who are able to satisfy their own needs for the benefit of themselves and others. Despite its maturity, this approach has stood the test of time and is still very relevant today. This approach was developed with the idea that students know their own needs and wants, and will make changes accordingly to get closer to where they want to be. Teachers are supposed to help students with making the right choices, while avoiding the wrong choices and rational students should make the final decision themselves. If students happen to opt for the wrong choice and misbehave, teachers and students work together to first evaluate the misconducts. They should then devise an applicable plan for students to make amends.

As trust and responsibility are given to students, students should work on their own to correct their misbehavior. If students fail and break the trust, engaging in misbehavior, teachers should remove them from the class until the students are committed to trying again to earn back the trust. This approach says that the different styles of parenting should not be the acceptable reasons for misbehaving. When misbehavior occurs, ask what the students are doing instead of asking the students for reasons, because students should be trusted to analyze their own misbehavior and seek plans to correct their bad behaviors.

In this model, holding classroom meetings and discussions are necessities. Students should participate to develop the class rules and determine the consequences for breaking those rules. When students agree, the rules will be adhered to at a higher level. When holding these meetings, you should ensure that students understand that the meetings are held for everyone’s benefit because rules and consequences might require adjustments, which all students should be aware of. As trust and responsibility are the essential components of the self-discipline approach, teachers and students should be able to communicate without barriers.
This approach implies that the parties who are unable to adhere to the rules are the cause of receiving the consequences. In a case where students are not prepared when they are expected to be, students are the cause for their receiving consequences. Given that this approach respects everyone, and encourages students to be responsible individuals, if unsatisfactory action takes place, anyone and everyone should express their opinions and dissatisfaction accordingly. Possible solutions should be decided upon by open discussions.

Inner Discipline

Developed by Barbara Coloroso, this discipline takes a longer route in correcting student misbehavior. As the name says, the goal here is to help students develop inner discipline. When they have self-discipline, students will have control and responsibility for their own actions. Whether it is a choice with a positive outcome or not, if there is no threat to the student, teachers should let students make their own choices.

In this discipline, when students misbehave, teachers should ask what students and teachers could do together to change. Students and teachers cooperate to build a community where they share the power. An underlying premise of this approach is that students do not have lasting discipline when quick-solutions such as reward systems are used.

Coloroso believes that there are three types of teachers: brick-wall, jellyfish and backbone. As the names suggest, “brick-wall” teachers are strict, demanding students to follow the rules without questioning and there are no exceptions. “Jellyfish” teachers enforce the rules like the way jellyfish moves. The rules are not clear and teachers often change the rewards and punishments, so students cannot expect consistency from these teachers. Lastly, “backbone” teachers give strong support, but allow students the opportunities to make their own behavior choices.

The Kounin Model

Research by Jacob Kounin in 1970 who was inspired by William Glasser, found that the difference between teachers is not how they deal with misconduct, but how they prevent it in the first place. His conclusion drew four factors that explain the classroom management success.

First is “with-it-ness” which refers to the teachers’ alertness and awareness of the classroom at all times. Teachers should let students know that they have the full view of the classroom, and as soon as the teacher spots a misbehavior, the teacher indicates visually (facial expression) to the student that he or she has seen the misbehavior, and this is usually enough to stop the behavior without the rest of the class being aware. Although such a look is enough in many cases, obviously some cases will require more action than that, with the teacher addressing the situation with everyone who was involved in the misconduct.

The second factor is “overlapping” which really is just another word for “multi-tasking.” When the teacher has divided the class into working groups to look at different topics and activities, this allows teachers to have easy access to every student, provide specific help if needed, and at the same time, keep an eye on the other students. The “overlapping” of activities in the classroom allows efficiency, and these activities are all controlled by the teacher.

The third factor is “group focus” which means getting every single student involved and concentrating on the classroom activity. One way of doing it is by having a portion of students’ grades attributed to participation. Teachers can ask students questions that are up for anyone to answer, then students will all be concentrating and thinking about the questions, eager to respond for good grades. Another method that is often used is randomly selecting students to answer questions. To avoid embarrassment, and not knowing who will be the next selected one, students’ focus is on their teachers.

The fourth and last model is “movement management” which includes momentum and smoothness. Teachers have to ensure that students are continually working and are not sidetracked or distracted. Students can raise their hand if they have questions, and this ensures the smooth flow of the class without interruptions. If the class is held often, another way could be for students to write down questions and/or concerns about the class materials on pieces of paper and turn them in at the end of the session. In the next class materials can be reviewed, with assistance from the questions previously written down by students. Teachers may also prepare more challenging questions.

The Jones Model

In an historical 1979 study, Frederick Jones found that nearly 50 percent of teaching time is wasted due to children’s misbehavior, of which approximately 80 percent is talking in class. Jones’ argument is that teachers can work on not losing the valuable time by implementing these techniques: limits, effective body language, incentive systems and resourceful help.

Setting limits will help students know what to do in every situation, from small matters like pencil sharpening, to big matters like being ill. By doing this, teachers are able to have students find their own ways of dealing with situations, without major disruptions to other students. Body language is very effective, and easily implemented, and students usually stop the misbehavior with mere eye contact from teachers. An incentive system concentrates on taking away benefits from students when they misbehave.

Efficient help is important as students start to misbehave when they start to fall behind. In Jones’ study mentioned earlier, he found that teachers use an average of four minutes to discipline students when they misbehave, and that, he says, can actually be reduced significantly. One of the ways to do this is getting others who are more settled to help the students who are struggling.

None of these methods will work in all cases, so teachers should always have back-up plans, such as isolation from class.

How to Build, and Keep, the Best Teaching Staff

In order for school reform in the U.S. to be successful, we must recruit, train, retrain, and fairly compensate teachers. School districts continuously engage in the complementary processes of recruiting and retaining teachers. The strain on school budgets impacts the ability of school districts to hire and sometimes to retain high quality teachers. There are steps that every school and district can take, however, to strengthen its staff no matter what the financial situation. But first, a look at patterns that impact the staffing of teachers.

Teacher Entry, Mobility, and Attrition

The highest proportion of new teachers in any given year is female, with White women accounting for higher numbers than women in ethnic minority groups. There is evidence, however, that in the early 1990s the number of new minority educators increased. No matter what their gender or ethnicity, teachers show a similar trend in high turnover and drop-out rates, both in their early years of teaching and when nearing retirement, producing a pattern related to age or experience.

Higher attrition rates have been noted in Whites and females in the fields of science and mathematics, and in those who have higher measured academic ability. Location of teaching position also impacts mobility and attrition rates. Most studies show that suburban and rural school districts have lower attrition rates than urban districts. Public schools, on average, actually have higher teacher retention rates than private schools. Not surprisingly, higher salaries are associated with lower teacher attrition, while dissatisfaction with salary is associated with higher attrition and a waning commitment to teaching.

Compensation and Working Conditions Impact Retention

Entry, mobility, and attrition patterns discussed above indicate that teachers are looking for increased salaries, greater rewards, and improved working conditions. Educators tend to transfer to teaching or even non-teaching positions that meet desired criteria. Higher compensation results in lower attrition. These findings suggest teacher recruitment and retention is dependent on the desirability of the teaching profession in relation to other opportunities. The inherent appeal of teaching depends on “total compensation” which compares the total reward from teaching, both extrinsic and intrinsic, with possible rewards determined through other activities.

Schools with high percentages of minority students and urban schools are harder to staff, and teachers tend to leave these schools when more attractive opportunities become available. Certain factors, which can apparently be influenced by policy change, may affect individuals’ decisions to enter teaching, as well as teachers’ decisions to transfer within or leave the profession.

Lower turnover rates among beginning teachers are found in schools with induction and mentoring programs, and particularly those related to collegial support. Teachers given greater autonomy and administrative support show lower rates of attrition and migration. Better working conditions, intrinsic rewards, and higher salaries remain the most compelling elements of concern to teachers. The traditional system, whereby teachers are paid based solely on their years of experience and level of education, has caused many critics to claim that it does not promote good teaching, or is not as fair as other systems that pay based on performance, ability in certain skills, or willingness to teach in areas of high need.

Proponents of the traditional system argue that teachers’ experience and education are crucial indicators of their performance, and that because of its open and fair assessment it is the only logical choice. To reach an optimum balance, educators and policymakers have created numerous methods for revising how teachers are compensated, each seeking to adjust teacher incentives differently.

As the scientific evidence on these methods’ effectiveness is extremely limited, it is difficult to choose among them. Historically, implementing any pay reform, let alone directing a critical study of one, can be a demanding issue. A number of ambitious and interesting reforms have folded, often within a few years, under opposing political pressure or from fiscal restrictions. Attempts to study the few surviving reforms have yielded little usable data to date.

Establishing Pre-service and In-Service Teacher Policies

Literature on the influence of preservice policies on teacher recruitment and retention are limited, however there are two important points that should command attention of school districts. One of the recommendations of the National Commission on Teaching and America’s Future in its report, What Matters Most: Teaching for America’s Future was that teachers be licensed based on demonstration of knowledge and skills.

This edict led states and teacher education programs to require teachers to pass a battery of tests before they exited teacher education programs and/or before they were licensed by states. These actions resulted in a reduction of the number of minority students entering and completing teacher education programs. Therefore school districts seeking more diverse teaching staffs will see a limited number of minority candidates available for recruitment.

A second pre-service teacher policy to which districts should attend is the difference between candidates completing traditional teacher education programs and those completing alternative route programs. Teacher candidates completing alternative route teacher education programs tend to be older and more diverse. Further, they tend to have higher retention rates than candidates completing traditional programs. Recruiting teacher candidates from these programs could address both the needs for more diverse teaching staffs and the desire to retain good teachers.

Districts wanting to retain their best teachers should strongly consider what matters to teachers who remain in their teaching positions. Mentoring and induction programs tend to matter to inservice teaches, as does class size, autonomy, and administrative support. It is also interesting to note that state accountability practices also impact teachers’ decisions to remain in their positions.

Financial circumstances notwithstanding, districts have control over some of these issues. They should consider publicizing situations favorable to inservice teachers, as a tool for both recruitment and retention. As districts develop their reform agenda, they should put at the forefront a vision for the type of teaching force needed to support their plans for reform, and use empirical studies as a guide to recruit and retain teachers.

7 Elements All Top Schools Have

Diverse school models exist, but a fundamental question remains—how do we know how effective a school model is? How can effectiveness be judged? There are several research studies which focus on the characteristics of effective schools. However, there is debate over which attributes to consider when describing successful schools.

Some researchers assert that student performance should be the primary indicator of a successful school. That makes sense, since the sole purpose of schools is educating their students. Other researchers propose that students’ social characteristics, such as personal growth, should be included when determining effective schools. Another issue with school effectiveness research is that findings are predominantly based on research conducted in elementary schools or unique school settings in the inner city. These findings might not be generalizable for all schools.

In truth, there is no one factor that can accurately determine the effectiveness of K-12 schools. This is really a multi-faceted conversation that evolves with each generation of students. However, there are some qualities that seem to apply in nearly all school contexts. Here they are:

  1. Quality leadership. In other words, students perform better where the principal provides strong leadership.  Effective leaders are visible, able to successfully convey the school’s goals and visions, collaborate with teachers to enhance their skills, and are involved in the discovery of and solutions to problems
  2. Having high expectations. This applies to students as well as teachers.  High expectations of students have repeatedly been shown to have a positive impact on students’ performance. More attention should be paid to high expectations of teachers. In other words, teachers who are expected to teach at high levels of effectiveness are able to reach the level of expectations, particularly when teacher evaluations and teacher professional development is geared toward improving instructional quality.
  3. Ongoing screening of student performance and developmentSchools should use assessment data to compare their students with others from across the country. Effective use of assessment data allows schools to identify problematic areas of learning at the classroom and school levels, so that solutions can be generated as to how to best address the problems.
  4. Goals and direction.  Administration should actively construct goals and then effectively communicate them to appropriate individuals (i.e., students, teachers, community-at-large).  School principals must also be open and willing to incorporate innovation into goals for school processes and practices. It is important to invite input from all stakeholders in the process of developing school goals. Student performance has been shown to improve in schools where all in the school community work toward goals that are communicated and shared among all in the learning environment.
  5. A secure and organized school. More learning happens when students feel secure.  Respect is promoted and is a fundamental aspect of a safe school.  There are also a number of trained staff and programs, such as social workers, who work with problem students before situations get out of hand.
  6. A smaller school. Research has found that the smaller the school, the better students perform, especially in the case of older students.  This is the rationale behind the concept of schools-within-schools. Students in smaller learning environments feel more connected to their peers and teachers, pass classes more often, and have a higher probability of going to college.
  7. Preschool education. A number of school districts view preschool education as a factor that will influence overall effectiveness across all schools located within the district. Evidence suggests that children with preschool experiences fare better academically and socially as they enter kindergarten and beyond. Experiences in literacy and numeracy among early learners not only prepares preschoolers for a kindergarten curriculum that has heightened expectations of prior knowledge, but also helps identify early learners who will need additional support to ensure they are able to have positive learning experiences later on.

Of course, we are not limited to these factors. Additional factors that influence effective schools include time to learn, teacher quality, and school and parental trust. There is no simple solution for labeling the effectiveness of a particular school – but it should certainly go beyond assessments alone.

Why stories matter for children’s learning

Ever wondered why boys and girls choose particular toys, particular colors and particular stories? Why is it that girls want to dress in pink and to be princesses, or boys want to be Darth Vader, warriors and space adventurers?

Stories told to children can make a difference.

Scholars have found that stories have a strong influence on children’s understanding of cultural and gender roles. Stories do not just develop children’s literacy; they convey values, beliefs, attitudes and social norms which, in turn, shape children’s perceptions of reality.

I found through my research that children learn how to behave, think, and act through the characters that they meet through stories.

So, how do stories shape children’s perspectives?

Why stories matter

Stories – whether told through picture books, dance, images, math equations, songs or oral retellings – are one of the most fundamental ways in which we communicate.

Nearly 80 years ago, Louise Rosenblatt, a widely known scholar of literature, articulated that we understand ourselves through the lives of characters in stories. She argued that stories help readers understand how authors and their characters think and why they act in the way they do.

Similarly, research conducted by Kathy Short, a scholar of children’s literature, also shows that children learn to develop through stories a critical perspective about how to engage in social action.

Stories help children develop empathy and cultivate imaginative and divergent thinking – that is, thinking that generates a range of possible ideas and/or solutions around story events, rather than looking for single or literal responses.

Impact of stories

So, when and where do children develop perspectives about their world, and how do stories shape that?

Studies have shown that children develop their perspectives on aspects of identity such as gender and race before the age of five.

A key work by novelist John Berger suggests that very young children begin to recognize patterns and visually read their worlds before they learn to speak, write or read printed language. The stories that they read or see can have a strong influence on how they think and behave.

For example, research conducted by scholar Vivian Vasquez shows that young children play out or draw narratives in which they become part of the story. In her research, Vasquez describes how four-year-old Hannah mixes reality with fiction in her drawings of Rudolph the reindeer. Hannah adds a person in the middle with a red X above him, alongside the reindeer.

Vasquez explains that Hannah had experienced bullying by the boys in the class and did not like seeing that Rudolph was called names and bullied by other reindeer when she read Rudolph the Red-Nosed Reindeer. Vasquez suggests that Hannah’s picture conveyed her desire not to have the boys tease Rudolph, and more importantly, her.

My own research has yielded similar insights. I have found that children internalize the cultural and gender roles of characters in the stories.

In one such study that I conducted over a six-week period, third grade children read and discussed the role of male and female characters through a number of different stories.

Children then reenacted gender roles (eg, girls as passive; evil stepsisters). Later, children rewrote these stories as “fractured fairy tales.” That is, children rewrote characters and their roles into those that mirrored present-day roles that men and women take on. The roles for girls, for example, were rewritten to show they worked and played outside the home.

Subsequently, we asked the girls to draw what they thought boys were interested in and boys to draw what they thought girls were interested in.

We were surprised that nearly all children drew symbols, stories and settings that represented traditional perceptions of gendered roles. That is, boys drew girls as princesses in castles with a male about to save them from dragons. These images were adorned with rainbows, flowers and hearts. Girls drew boys in outdoor spaces, and as adventurers and athletes.

For example, look at the image here, drawn by an eight-year-old boy. It depicts two things: First, the boy recreates a traditional storyline from his reading of fairy tales (princess needs saving by a prince). Second, he “remixes” his reading of fairy tales with his own real interest in space travel.

Even though he engaged in discussions on how gender should not determine particular roles in society (eg, women as caregivers; men as breadwinners), his image suggests that reading traditional stories, such as fairy tales, contributes to his understanding of gender roles.

Our findings are further corroborated by the work of scholar Karen Wohlwend, who found a strong influence of Disney stories on young children. In her research, she found that very young girls, influenced by the stories, are more likely to become “damsels in distress” during play.

However, it is not only the written word that has such influence on children. Before they begin to read written words, young children depend on pictures to read and understand stories. Another scholar, Hilary Janks, has shown that children interpret and internalize perspectives through images – which is another type of storytelling.

Stories for change

Scholars have also shown how stories can be used to change children’s perspectives about their views on people in different parts of the world. And not just that; stories can also influence how children choose to act in the world.

For example, Hilary Janks works with children and teachers on how images in stories on refugees influence how refugees are perceived.

Kathy Short studied children’s engagement with literature around human rights. In their work in a diverse K-5 school with 200 children, they found stories moved even such such young children to consider how they could bring change in their own local community and school.

These children were influenced by stories of child activists such as Iqbal, a real-life story of Iqbal Masih, a child activist who campaigned for laws against child labor. (He was murdered at age 12 for his activism.) Children read these stories along with learning about human rights violations and lack of food for many around the world. In this school, children were motivated to create a community garden to support a local food bank.

Building intercultural perspectives

Today’s classrooms represent a vast diversity. In Atlanta, where I teach and live, in one school cluster alone, children represent over 65 countries and speak over 75 languages.

Indeed, the diversity of the world is woven into our everyday lives through various forms of media.

When children read stories about other children from around the world, such as “Iqbal,” they learn new perspectives that both extend beyond beyond and also connect with their local contexts.

At a time when children are being exposed to negative narratives about an entire religious group from US presidential candidates and others, the need for children to read, see, and hear global stories that counter and challenge such narratives is, I would argue, even greater.

Emails and Teacher Morale

I overheard a conversation a few days ago between two of my colleagues. The text of the interchange was the concern with the frequency of emails and more importantly there was some doubt about the relevance of most of them. The conclusion centered round the idea that emails were a major distraction to the serious issue of teaching. One colleague signed off with a retort that maybe we were all better before emails.

This final utterance really made me think. I pondered what the world of teaching was like before emails became the daily deliverer of information. How did we get by? A cursory check with other teachers conveyed a similar annoyance with the uninvited intrusion of email on their daily duties. Another task added to the ever burgeoning list of ‘to-dos”.

Twilight Zone

But how could we arrive at this place? How is it that in the age of information, teachers are feeling overwhelmed, confused, tensed and lost when confronted with an inbox of school e-mails? Rather strangely, we seemed to have entered a twilight world of either under-information or over-information. The former, occurs when important emails become swamped or lost in your inbox, while the latter manifesting as being told everything happening in school. So where did we go wrong? Do we all need to know that someone’s goldfish died? Do we all need to know that a new student has joined the school, when I won’t teach him this year?

A quick survey among my colleagues, gleaned a similar sentiment. Emails are the bane of teacher communication in fact it is even being touted as having significant contribution to teacher morale. How could such a technological improvement, one that enhances the sharing of information and is proven to improve time become the sore thumb in a school environment? I have even heard the words “detest” and “hate’ being associated with some teachers’ feelings toward this mode of communication.

Staff Morale

Knowing that email must be a good thing, I decided to look at email from a purely mathematical perspective and see if it was possible to determine an optimal solution to this dilemma. The common thread that I identified from my simple survey was that email had two variables affecting the environment in which it operates. These variables were Email Volume (EV) and Email Relevance (ER). Email Volume was literally the number of emails received daily, while relevance referred to the impact the email had on the teacher carrying out their daily functions effectively.

The graphic shows four possible situations that teachers can encounter in their work environment. Each scenario has, I believe, a tremendous impact on teacher morale.

Situation A

Situation A is the case where there is a high volume of emails in the school environment. Everyone emails and everything is emailed. All important documents are shared by emailed and all official communications are disseminated by this medium. Staff is expected to read emails but is also expected to read and respond in this way. The reality of this is that the emails are all important! They have high relevance to staff’s daily work but the volume is quite high. This type of environment is quite pressured, where staff feels compelled to read emails but is strapped for time. The morale in that environment is

Situation B

A full inbox is the daily expectation. In this scenario, everything is shared and important emails get lost in the traffic. Teachers are constantly informed about every event in school with numerous follow-ups and communiques that involve issues that require no action. Social events and social notes are posted without concern for who might want to know. The bulk group “all teachers” is used with impunity. This creates an environment that makes teachers disconnect from the emails. They adopt a system that involves requiring them to be reminded that an email was sent. This disconnection can lead to a level of apathy among teachers and paradoxically also a level of tension. This tension, coming from the sensation, that they might be missing something that has great importance.

Situation C

An almost empty email inbox is the daily fare. Numbers of messages in your inbox is small and is irrelevant. This is not a common scenario for most teachers however it is an all too familiar experience for new teachers. This situation plagues the newcomer mostly and can be traced to not being added to main mailing lists. The natural outcome of this is that the teacher is less informed about important and relevant issues and is constantly left to find things out at the coffee bar or in the staff room. Teachers can either disengage from the system or they can complain that they do not know what is going on. Morale is indeed low here; a feeling of detachment persists and can affect performance especially if high relevance information is not shared.

Situation D

The only emails received have high relevance to the teacher’s practice. There is a very low volume of email but each email is entirely impacting on daily practice. Even though the volume is low, the information shared is current, composed and clear. In this scenario, it would be expected to have other means of sharing information such as Google Drives or folders kept on a local server with vital forms and archived information. Essentially, there is an expectation that the only people who get the emails are the ones who will be able to do something about it. Morale here is high and teachers feel valued, they feel their time is being recognized as truly important and so they respond by being energized and motivated. Work gets done and communication is valued.

The table above shows my summary of the four potential dimensions of email in the workplace and the prevailing morale. Despite the clear cry from all I interviewed for situation D, none of my respondents felt they had experienced this Utopian world. In fact they feel it is impossible to have this outcome at their current workplace. This is worrying. Emails should make us more efficient. I propose that Situation D is the optimal solution and I believe that schools should strive for this to materialize. So how do they do this?

An email protocol?

While there will be positives and negatives regarding this, schools should engage with their staff and collaborate on an email protocol. Some key features of this would include:

  1. Clarity on who is copied on emails
  2. Who uses the bulk email features such as “allstaff@….com
  3. The frequency with which emails are shared from admin
  4. Other means of sharing information such as cloud drives
  5. Use of “reply all”
  6. The frequency of social emails
  7. How the subject line of the email is worded

Why do fewer black students get identified as gifted?

Nationally, black and Hispanic students are underrepresented in gifted programs, which provide specialized instruction or other services to meet the needs of especially bright or talented students.

Data from the U.S. Department of Education show that black and Hispanic students make up 40 percent of public school students but make up only 26 percent of students enrolled in gifted programs.

So what are the reasons for this underrepresentation?

One possibility is that these disproportionately low rates simply reflect differences in academic achievement across demographic groups. Indeed, a large body of research demonstrates that black and Hispanic students lag behind their white and Asian peers even at kindergarten entry.

However, a recent study I coauthored with Christopher Redding, a doctoral student at Vanderbilt University, shows that differences in achievement are only part of the story.

The black-white gap in gifted identification

We based our research on an analysis of gifted placements in the Early Childhood Longitudinal Study, which tracked a nationally representative sample of kindergartners throughout elementary school. A nice feature of these data is that they contain standardized achievement measures in math and reading for every student.

When we took student achievement levels into account, we found different patterns for Hispanic and black students. Essentially all of the gifted assignment gap between Hispanic and white students can be explained by test score differences. In stark contrast, math and reading scores explained only a little of the black-white gap in gifted assignment. In fact, a black student with the same scores as a white student is still only half as likely to be assigned to a gifted program.

In other words, two students – one black and one white – with the same math and reading achievement could have very different likelihoods of being identified as gifted.

This is a startling finding.

And, as additional analysis in our study shows, it cannot be explained by other differences in student background, such as parental education and household income.

Our investigation of school and classroom factors, however, does point toward two contributors to the black-white gap.

The first is that black students are less likely than white students to attend schools that offer gifted programs.

The second is that black students assigned to a white classroom teacher are much less likely to be assigned to gifted programs than those assigned to a black teacher.

The differences are big.

Black students in black teachers’ classrooms have almost the same probability of being assigned to gifted services as otherwise similar white students. However, black students in white teachers’ classrooms are identified for gifted services only about a third as often.

We find no similar evidence that having a same-race teacher matters for the gifted assignment of white, Hispanic or Asian students.

Black teachers vs. white teachers

Why would the teacher’s race matter for whether a black student is identified as gifted?

There are multiple possible explanations.

Perhaps black students respond differently to teachers who look like them in ways that make their giftedness more apparent. Perhaps parents feel more comfortable advocating for their child to be evaluated for giftedness when they share a common background with the child’s teacher.

More likely, however, is that black teachers and white teachers perform differently when it comes to identifying giftedness in black students. What a black teacher more attuned to a black child’s background, culture and language may recognize as evidence of exceptional aptitude or talent may go undetected by a white teacher.

Research also shows that white teachers tend to express lower expectations for the academic success of black students than do black teachers. Worth noting is that at last count, 83 percent of the teacher workforce is white.

How should students be screened?

To receive gifted services, students must go through an evaluation to be formally designated as gifted.

School districts’ gifted evaluation processes vary, but most begin with a referral for gifted evaluation from a classroom teacher. Students who are not referred by a teacher are unlikely to be evaluated. Teachers failing to recognize (or expect) giftedness in some students can be an important barrier to equal access.

One solution to the problem is to reduce the role of teacher discretion in gifted identification. Testing or evaluating all students for giftedness could ensure that high-aptitude students from traditionally disadvantaged groups get access to the services they need.

Indeed, school districts that have implemented so-called “universal screening” policies have seen dramatic increases in the numbers of black, Hispanic and low-income students (another group our analysis shows are underrepresented) identified as gifted.

Studies show that gifted youth benefit from gifted programs on such outcomes as achievement and motivation. And gifted youth from marginalized groups benefit even more than other students.

Gifted black students deserve the same opportunities as gifted white students to reach their academic potential. Whether the strategy is universal screening or better training of teachers to recognize giftedness among all students or another approach, our research suggests that school districts need to get serious about making sure that gifted services are accessible to all students who need them.

6 Ways to Reform Teacher Education

As contemporary K-12 students change their learning styles and expectations for their educations, teachers need to change too. More specifically, the education that teachers receive needs to be modified to meet the modern needs of K – 12 classrooms. There are policy and practice changes taking place all over the world – many driven by teachers – that address the cultural shifts in the classroom. Some of the teacher education reforms that show a lot of promise include:

Subject-specific recruiting by colleges and universities. The book Teaching 2030, written by 13 experts in K-12 classroom pedagogy, calls for education schools to stop letting in any and every education major in the broad sense of the subject area. Instead, the experts suggest that colleges become more selective to meet the demand of actual student need. Young people that are interested in teaching high-demand subject areas like mathematics, bilingual education, physical science and special education should be viewed as more valuable to institutions of higher learning. This needs-based philosophy addresses actual voids in the industry and better equips schools to meet students’ needs.

Target urban backgrounds. Teachers with connections to urban locations and educations are prime candidates to return to these schools and make a difference. Universities are not doing enough to find these qualified future educators and then place them on specific tracks for career success at urban schools. There needs to be greater customization when it comes to college learning for future educators who understand firsthand the challenges that urban students face – and then job placement programs need to be built around the same concept.

Require urban student teaching. All educators-in-training should spend at least a few hours in an urban classroom, in addition to their other teaching assignments. Seeing urban challenges firsthand must be part of every educator’s path to a degree, even if he or she never teaches full time in such a classroom. I believe this would not only raise awareness of issues that tend to plague urban schools (like overcrowding and the impact of poverty on student performance) but may also inspire future teachers to want to teach in those settings. College programs must expose teacher-students to real-world urban settings in order to make progress past the social and academic issues that bring urban K-12 students down.

Reward urban teachers. The test-heavy culture of American K-12 classrooms puts urban teachers at a distinct advantage when it comes to resources and even lifelong salaries. If a teacher whose students score well on standardized tests is rewarded with more money and access to more learning materials, where does that leave the poor-performing educators? Instead of funneling more funds and learning help to teachers with student groups that are likely to do well, despite the teacher, urban teachers should be receiving the support. At the very least, the funding and attention should be evenly split. In almost every case, failing urban students and schools should never be blamed on the teacher. That mentality is what scares away many future educators who may otherwise have given urban teaching a try. There is too much pressure to perform and that leads to many urban teachers leaving their posts after the first year, or not even looking for those jobs in the first place.

Virtual learning options. Though colleges often get all of the attention when it comes to online learning programs, K-12 education is also shifting more toward distance learning options. During the 2010-2011 school year, 1.8 million students in grades K-12 were enrolled in some type of distance learning program. That is up from just 50,000 in the 2000-2001 school year, according to the International Association for K-12 Online Learning. This is a trend that teachers-to-be simply cannot ignore. Virtual learning is not reserved for only those that can afford it; 40 U.S. states have state-run online programs and 30 of those states provide statewide, full-time K-12 schools. The University of Central Florida is one of the only schools to offer a virtual-school emphasis for education majors that lets students apprentice with Florida Virtual School instructors.

Continued classroom learning for administrators. Since the people at the top are generally the decision-makers, they should be required to return to the field every now and then. On the other hand, the teachers that are actually in the student trenches should be empowered to help change educational policy based on the reality of the modern classroom. The Center for Quality Teaching supports a “teacherpreneur” program that would “blur the lines… between those who teach… and those who lead.” Actionable strides toward closing the public education gap between teachers and administrators are necessary for real, effective change to take place in K-12 classrooms.

Public education in America needs teachers that are better trained to meet the needs of specific student populations, those that understand the necessary role of distance learning, and those that are willing to speak up to facilitate classroom change. Without these teachers, effective reform to meet global demand is not possible.

Who says libraries are dying? They are evolving into spaces for innovation

With the expansion of digital media, the rise of e-books and massive budget cuts, the end of libraries has been predicted many times over.

And while it is true that library budgets have been slashed, causing cuts in operating hours and branch closures, libraries are not exactly dying. In fact, libraries are evolving.

As a researcher of youth learning in out-of-school spaces, I have studied the online information habits of youth. I am currently studying how librarians are supporting teen learning and teaching coding to novice learners.

So, how are libraries changing and what is their future?

Making a difference

Traditionally, libraries provided no-cost access to books and a quiet place to read.

But many of today’s public libraries are taking on newer roles. They are offering programs in technology, career and college readiness and also in innovation and entrepreneurship – all 21st-century skills, essential for success in today’s economy.

Look at some of the examples of this change happening across the nation.

In 2014, the San Diego Public Library Central Library opened the IDEA Lab, where students can explore and learn new technology with the support of their peers.

The lab hires teen interns to run workshops on a variety of topics of their interests. These range from Photoshop to stop-motion animation and skill-building technology projects.

These interns, coming from schools with predominantly African-American and Latino students, also get to work with a librarian to plan activities that give them experience related to their career goals.

Similarly, in early 2015, librarians at the Charlotte Mecklenburg Library in North Carolina created a “maker space” called Idea Box, a place where area youth are invited to learn to 3D model, 3D print, knit and code. This creates learning opportunities for the youth and develops their interests in STEAM (Science, Technology, Engineering, Arts, and Mathematics) careers.

In another such example, the Seattle Public Library started a partnership in 2014 with the Seattle Youth Employment Program. Together, they have designed curriculum to build digital and information literacy skills.

Alongside individual libraries, national organizations such as YALSA (Young Adult Library Services Association), who strengthen library services for teens, are already making changes to what they view as the purview of the library professional. Their recent report focuses on changing the role of library staff to support young people as they explore and develop career paths.

Libraries for the homeless

This is not all. Libraries are expanding beyond their traditional roles and reaching further into their communities.

Since spring 2014, the Brooklyn Public Library has been running “transitional services” that focus on providing programs such as “pop-up libraries” for people who are homeless, as well as opportunities for children to read books with parents who are incarcerated.

Even institutions going through budget cuts strive to maintain this component of serving the community. For example, when the Detroit Public Library had to deeply slash its budget during the economic downturn, alongside reducing its branch hours to 40 per week, it reworked its schedule to maximize the number of evening and weekend hours it was open, so as to best serve the community.

Future will be service

Libraries in the 21st century are going to be less about books and more about the services that library staff provide to their communities.

Miguel Figueroa of the Center for the Future of Libraries sums it up best, when he says:

The library of the future, whether the physical space or its digital resources, can be the place where you put things together, make something new, meet new people, and share what you and others bring to the table. It’s peer-to-peer, hands-on, community-based and creation-focused.

A winning formula: how to pick the best teachers

It’s one of those debates that has seemingly gone on forever. All the way back to the ancient Greeks, people have been trying to figure out the best way to choose teachers.

Australian governments, most notably the NSW government and their commonwealth counterparts, have made “lifting the bar” to entry into the teaching profession a priority. Most recently, education minister Christopher Pyne announced plans to have aspiring teachers sit exams before getting into the classroom. While other states are trying to set university entrance score cutoffs for teaching.

These governments are seeking to tackle the perception (and, in some cases, reality) that there is a decline in the standard of entry into the teaching profession. Indeed, it is true that the average Australian Tertiary Admission Ranks (ATAR) for undergraduate teacher education have been slipping year on year, with some universities accepting applicants into teaching with ATARs below 50.

But ATAR cutoffs aren’t the best measure for the quality of pre-service teachers, and they would only likely affect the 40% of people who use ATARs to get into teaching in the first place.

But with quality teaching having such a big impact on student achievement, we should be looking at ways to better select teachers before they enter the classroom. If not, just to address the problem of so many new teachers dropping out.

The question is: how?

TeacherSelector

We, along with colleagues at the Melbourne Graduate School of Education (MGSE), have developed one tool that could be used, called TeacherSelector.

A web-based tool, TeacherSelector is comprised of a battery of tests and is now used by a number of education institutions in Australia and overseas to help with their selection processes. We are also using it, along with a student’s academic record, to better select students into the Master of Teaching from next year.

TeacherSelector sees students complete a series of questionaires online, over a period of about one to one and a half hours. These questionnaires are based on what qualities we know excellent teachers have; factors like achievement, experience, motivation and personal attributes. The aim is to select people into teacher education programs who will suit the teaching profession.

After all, there’s more to being a great teacher than getting high academic scores. They also need relationship skills, communication skills and sensitivity to others. We know that previous academic achievement and experience as well as certain aspects of personality, can give us a pretty good picture of an individual’s future success in teacher education and their teaching career.

Using a Five Factor Model, we look at key personality traits, including emotional stability, conscientiousness, perseverance or grit, openness to views of others. We also ask open-ended questions about how individuals engage with others, apply themselves to tasks and manage emotion under stress when there are many competing demands on their time. This information can tell us a lot about an individual’s ability to self-regulate, their resilience, their communication style and other personal attributes.

There are also sections asking for transcripts of academic performance, but to complement this, TeacherSelector also measures general cognitive ability, including numerical, verbal and spatial reasoning. This is because general cognitive ability has been shown to be a good predictor of high performance as a beginner teacher.

Finally, the test also covers the individual’s motivation for, understanding of and experience with teaching, through a series of written responses; highly effective teachers are known to be passionate about teaching and learning, and show a deep understanding of their content area.

What we’re finding out

Our findings about TeacherSelector to date generally confirm what we already know, but we are also finding that candidates have a strong interest in using their individual results as as way to become a better teacher. They can identify their own strengths, as well as areas they would like to work on, and take proactive steps to address these, with the support of academic staff.

We are also interested in the predictive capacity of the tool and have embarked on longitudinal studies to establish which factors predict prolonged career engagement and service.

TeacherSelector is not dissimilar to other selection processes that have been used for many years in disciplines like business and medicine, as well as professional career selection. Given the high stakes involved in recruiting the right candidates into teaching, it’s wise to introduce similar measures in education, for the good of our teaching students and, ultimately, students in schools.

The Master List of Interview Prep for Teachers

While the precise format for an interview may vary from site to site, no matter where you are, there are some general tips and tricks for succeeding in your interview. Remember to:

1. Smile. Teachers are expected to be good-natured, friendly people; you can convey this by smiling during your interview.

2. Listen. Make sure that you listen very closely to what the interviewer is saying. Maintain eye contact, pay close attention, and be sure to ask pertinent questions.

3. Pause before answering. You don’t have to give
a quick answer. Take a few moments to collect
your thoughts and reflect; then give a well-thought response.

4. Don’t filibuster. Although some people would disagree, admitting that you Add New don’t have all the answers can be a positive trait and not the end of the world. If you’re stumped by a question, let the interviewer know that you don’t have a clear and concise answer. Tell the interviewer that you would probably seek the advice of a veteran educator, especially if it’s in the best interest of your students.

5. Dress to the nines. Like the old adage says, “always dress to impress.” Women should wear slacks or a nice suit and closed-toe shoes; men should always wear a business suit or at the minimum slacks, a shirt, and tie.

6. Participate in a mock interview. Before the interview, have someone from the field of education (friend, family member, professor) conduct a mock interview using a list of commonly asked interview questions. If this is done correctly, then the interview should be a breeze.

7. Break out the portfolio. The majority of teacher education programs require students to begin creating a portfolio beginning with their introduction to education and culminating with their student teaching experience. Ask your interviewer if you can showcase your portfolio during the interview.

8. Research. Make sure that you take the time to learn as much about the interviewing district as possible. Demonstrating a thorough understanding of the mission and vision of the district can really impress interviewers.
Remember, practice makes perfect! It’s a good idea to practice answering questions you think you might face in your interview before you have to answer them in the moment. Practicing what you’re going to say ahead of time can help you sort out your thoughts and sharpen your diction. Common interview questions include:

1. Education and Background
Briefly describe your education background and explain how it has prepared you to teach.

2. Work Experiences
What work and volunteer experiences have you had, and how have they helped prepare you for teaching?

3. Strengths and 
Weaknesses
What do you consider to be your particular strengths as a beginning teacher? What are your weaknesses, and how do you plan to strengthen them?

4. Teaching
Why did you select teaching as a profession?

5. Meeting Diverse Needs
How do you plan to meet the diverse needs of students in your classroom? Give an example of how you would plan to meet the special needs of a student in your classroom with a disability.

6. Curriculum
What kind of curriculum do you think is appropriate for the students you will teach? What was your most successful lesson?

7. Preparation and 
Planning
What are things you will do to prepare and plan for instruction? What kind of planning have you done?

8. Instruction
What instructional strategies do you think are most effective? How will you meet the individual needs of your students?

9. Evaluation
What techniques will you use to evaluate student learning?

10. Classroom Management
What kind of classroom management techniques do you plan to use?

11. Parent/Family/ Community Involvement
Describe how you plan to involve and communicate with parents.

12. Philosophy/Beliefs
What are your core values and beliefs about education? About students? What is your philosophy of education?

13. Collaboration
Do you get along well with others? What are some people skills that you use when collaborating with others?

14. Extracurricular Activities
What extracurricular and community activities have you participated in? What extracurricular activities would you be able to supervise?

Practice answering these questions while watching yourself in the mirror, or have another person act as an interviewer. Learn what it feels like to say your answers out loud to another person, and you’ll ace your interview when you have to say the words for real!
