Ask an Expert: Authentic Diversity

Question: Dr. Lynch, I am an African American man whose son is being recruited by a large state university in the south. However, my friend informed me that this university doesn’t have the proper supports in place for minority students, and doesn’t have many minority faculty members. It sounds like this university only embraces diversity to be more marketable. Should I be concerned? Wayne R.

Answer: Wayne, thanks for sending this my way. It is not unusual for colleges and universities to have aggressive diversity recruitment programs in place when it comes to students and faculty. After all, a blanket priority for schools is to have student and faculty populations that are as varied as possible.

Pardon my cynicism here, but who exactly do these recruitment programs really benefit? Successful recruitment in this regard creates a visual diversity that looks good on college brochures and websites, but it is only skin-deep. A recent episode of Modern Family referenced this visual diversity when oldest Dunphy daughter Haley made the following observation about a community college mailer she received:

“At least this one doesn’t have that fakie lunchtime shot of the black guy, Asian girl and an Indian… oh, wait, there it is! Wow, that wheelchair kid is really cracking everybody up.”

It got a laugh from me and millions of other viewers who have seen this all too often in college recruitment. If a school can convince potential students that there are others already there, just like them, then enrollment numbers rise – along with revenue. While that may improve bottom line and freshman diversity, long-term retention and student success programs are often not considered. Who is on hand to give these marginalized, trophy students support when the reality of college demands sets in?

While diversity of the student population gets a lot of press, this is not the only group universities target for variety. Increasingly, colleges are seeking out minority faculty members that fit certain criteria and are meant to dispel the myth that professors are usually “old, white guys.” It’s a slow go, however. While 30 percent of the undergraduate population are considered minority students, only 12 percent of faculty are in the minority category. For minority faculty numbers to rise, schools need to make sure they are creating welcoming environments that encourage success. The sad truth is that many minority faculty members did not have many, if any, professors or instructors “like them” when they were earning their degrees and so they are blazing their own trails when it comes to their ethnicity, race and position of authority. It is not enough for schools to recruit diverse talent; they must cultivate those skills to retain those faculty members long term.

An example of a college with strong recruitment and follow up when it comes to diversity is the State University of New York at Stony Brook. The school graduates 70 percent of its black student population and 65 percent of Latino students. These are not just lucky numbers, but are the result of a concentrated program called the Educational Opportunity Program. Designed to target first-generation, low-income college students, EOP includes mandatory study hours and meetings with academic success counselors. Instead of leaving students to their own devices, the program assumes students need that extra encouragement for success.

Other colleges are on board with this idea of hands-on guidance too. The North Carolina Community College Minority Male Mentoring Program incorporates networking and developmental courses to improve retention and ultimately graduation rates for minorities. The University of Florida has a medical school minority mentoring program designed to connect students and health professionals.  The University of Alabama in Huntsville has a freshman minority mentorship initiative that requires mentors to meet at least once each month with their students.

Programs like these provide a bridge between diverse student recruitment and minority retention and graduation. They go beneath the appearance of a student population to address the real people involved. With more of a push in this mentorship direction, more minority students like your son will graduate workplace-ready and less will become collateral damage in university diversity initiatives.

 

Ask An Expert: Should Teachers Give Spelling Tests?

Question: Should students be given weekly spelling tests? Rebecca S.

Answer:  First of all, thank you for your question. Weekly spelling tests are a time-honored tradition in American elementary schools. For quite some time now, however, schools across the U.S. have elected to cut them out of their curriculum. Why? Because many education experts, like me, believe that they only test student’s short-term memory and do not assist students in gaining spelling mastery.

Over the last decade or so, many districts have elected to use a method called “word study,” which focuses on patterns instead of rote memorization. Word study is based on phonics, spelling and vocabulary and teaches students to examine, recognize and comprehend the patterns in words. An understanding of these patterns helps students master spelling more effectively.

During word study instruction, students engage in challenging and motivational activities instead of simply memorizing a set of words. In order to become literate, students need hands-on practice with dissecting and rearranging word elements in a manner that permits them to generalize learning from remote, individual examples to entire clusters of words that are spelled the same way. In itself, word study is not a panacea, as there are exceptions to every rule. Students can, however, learn invaluable strategies that teach them how to read, write and spell words.

Word study also teaches students how to examine words so they can construct a deep understanding of how written words function.

Even though many educators and parents are totally against abandoning weekly spelling tests, it is my professional opinion that alternative methods of spelling instruction, such as word study, are more viable. If you are an educator who is still giving traditional spelling tests, I strongly urge you to give word study a try — not because I said so, but because it will provide your students with balanced literacy instruction and exponentially increase their ability to read, write and spell.

Ask An Expert: The Effects of Teacher Burnout

Question: One of my colleagues had to take a leave of absence because of stress related issues. Basically, she burned out. I am a new teacher and I don’t want the same thing to happen to me. How does teacher burnout effect the education system, and how can we ameliorate it? Dwayne J

Answer: Dwayne, as you know, teachers have strong commitments to their work. Most of them feel passionately about teaching, and see it as a “calling.” The emotions that teachers undergo include love for (most) students, hate for the paperwork, the feeling of excitement when they see a student finally understand a concept, etc. Then there’s the dread of filling out report cards, the feeling of burn-out in December, and the nervous feeling associated with the first day of school every year. These emotions affect teachers across the board, without regard to experience.

Burnout refers to extreme stress experienced by those who work in intense occupations, especially in offering services that are subject to chronic tension levels. It usually means the inability to function fully in one’s job due to the prolonged stress related to these jobs. Stress and burnout are linked closely to an individual’s state of mind. Burnout is three-dimensional and includes feelings of emotional exhaustion or tiredness; teacher “depersonalization,”  in which they develop a negative and distrustful attitude towards their students, parents, and their colleagues; and a reduced sense of accomplishment and self-esteem.

It also brings about other negative effects, such as increased absenteeism, decline in classroom performance, and poor interpersonal relationships with colleagues and students. Burned-out teachers are usually less sympathetic toward the problems of students, and are less committed to their jobs. They develop lower tolerance for classroom disruptions, are less prepared for class, and are generally less productive. As a result, burned-out teachers can have a negative influence on the morale of new teachers.

Burned-out teachers are more narrow-minded about their practices, and resistant to changes in those practices. They resort to blaming others for low achievement or failure. If schools are to succeed at providing students with an effective, relevant education, teacher’s emotions must not be ignored.  Teachers need to feel validated in their work so that they can continue educating our youth to the best of their ability.

3 Easy Ways New Teachers Can Organize for Maximum Success Before School Starts

As the new school year begins, most students look forward to joining their new class, and as a new teacher, you hope to make this academic school year as effective for your students as possible. Being a superstar teacher brings to mind engaging your students and upholding your standards, but the truth is that much of your success will actually come from the efforts you make before your students even set foot in the classroom. Staying organized is actually very important and will save you from a lot of headache later on. Here are three organization-related tips to use that will set you and your students up for success before they even set foot into your classroom.

  1. Arrange your classroom in a way that works best for you and your students.

The set up and layout of the classroom will determine the ease with which the children can move around the classroom. When setting up a classroom, you also want to consider your teaching style. Here are just a few things you should consider when deciding the layout of the classroom.

Teacher’s desk. In the traditional setting, this is one item that is generally kept in the far corner of the room or toward one wall in order to avoid the teacher’s desk being in the middle of high traffic. On the other hand, if your approach to instruction is likely to be more flexible and interactive, you might want to have the teacher’s desk closer to the students’ tables and chairs.

Students’ desks. The layout of students’ desks depends on the kind of interaction that you want with students. For example, for sessions that involve direct instructions, it is best for students to face the front of the room. On the other hand, when you want students to work in groups, it may be better to group students in clusters.
Overhead projector or multimedia projector screen. Remember to keep the screen at a height and angle that allows everyone to see the screen easily. You can make sure of this by sitting in each seat to determine if you can view the screen comfortably from all positions.

Classroom supplies. Keep frequently used items closer to the students. Items used less often can be stored in a cabinet. The pencil sharpener and trash should be kept slightly away from the students to avoid distraction.

Announcement board. Decorate the board to liven up the classroom, as well as to communicate with students about important events during the academic year. Consider these suggestions:

  1. Make the board colorful with project work that has been completed by students.
    b. Put up a “quote of the day” that is relevant, inspirational, and motivating. You may also make this a revolving duty of the students.
    c. Allow students to put up pictures of places they visited on a holiday.
  2. Make sure you have all your supplies handy.

Okay, so now you have decided on the layout of your classroom and feel that you are ready for the new a new batch of students. Not really! There are many other things that you need to prepare before you can feel comfortable about welcoming your new students.

Being an organized teacher will make your life a whole lot easier; trust me. If you have your materials and supplies in one place, you will not have to frantically look for folders or paper clips at the last minute. It will also help your classroom management efforts and decrease the frequency of classroom disruptions and misbehavior. Ensure you have the following supplies:

  • Textbooks
    • Plan books
    • Classroom reading books
    • Attendance register
    • Paper clips
    • Grade book
    • Rubber bands
    • Stapler and staple pins
    • Tissue
    • Pencil, pens, erasers and pencil sharpeners
    • Tapes of different kinds
    • Folders and folder tags

Take home packets are also a must for students at the start of the New Year. This packet helps you communicate important information to students and their parents. If you keep parents informed from the beginning, you have made the first step in building strong parent-teacher relationships. Make sure that you include the following in the take home packet.

  • Welcome message to parents
    • School rules
    • Supply list
    • Emergency and approval forms to be signed by parents
    • Transport rules and bus route
  1. Organize your cabinets.

From the very beginning of the school year, there is so much paperwork that a teacher needs to keep track of. As a result, your cabinets can quickly look as if though they have been hit by a tornado—overflowing with folders, teaching materials, handmade cards from students, and other supplies. Use these tips to keep your cabinet organized and in order:

  • Create a designated place for your material. All folders should be marked and kept in one place. There should also be a separate place for personal belongings.
  • Highlight all original copies of master sheets with a yellow colored highlighter, to tell you that this is the master, preventing you from giving it away or losing it.
    Label all your files and folders, and mark the worksheets based on the folder that they need to go into. Once you have identified the specific folders that each worksheet goes into, you can ask a student or volunteer to help you with the filing.
  • Many times there are some sessions in a year that require more material than others. If you feel that material from one session is crowding your cabinet, try putting all the relevant teaching material into one box. Remember to label it and store it in a cabinet in the classroom. You can then find all the required material ready for use when the time comes.

Then, every three months go through everything in your cabinet and throw away any unnecessary items. When you discard items, put them in a carton labeled as ‘free’ and let everyone know that they can dig around to see if they can use anything. Something that you discard may be useful to someone else.

Bonus tip: Do these during the first week of school to stay in control.

Completion of items on the following checklist will surely help you feel more comfortable, organized, and in control when the horde of excited students appear at your door on the first day of school!

  • Prepare class rolls and records
    • Create nametags for each child
    • Get to know the schedule for each student, including gym, art, library and lunch
    schedules
    • Create a folder that can be used by a substitute teacher in case you are unable to
    make it to the school; this should include the daily schedule and seating chart
    • Create a file for each student that contains information about the child and
    • correspondence from parents
    • Develop tentative lesson plans for the next week and place them in a folder

By starting the year off with a bang, you are setting the tone for the rest of the school year. Instead of dealing with classroom management issues, organizational issues, and disgruntled parents, you will be able to enjoy a relatively stress free year.
